This objective of this paper is twofold. First, it will provide an overview of Jamaica Hospital Medical Center and perform a SWOT (Strengths, Weaknesses, Opportunities, and Threats) Analysis. Secondly, it will analyze the leadership of the organization and provide recommendations for improvement. Organization Description Jamaica Hospital Medical Center and Its Objectives Jamaica Hospital Medical Center (JHMC) is the larger of two hospitals included in the MediSys Health Network located in the borough of Queens, NY. Overview of MediSys Health Network. It is also a designated stroke center and level 3 perinatal center. JHMC provides comprehensive care including general medical, pediatric, and psychiatric services. The Medical Center also encompasses an extensive network of community-based ambulatory care centers on and off campus with approximately 300,000 patients seen in 2017.

History/background Jamaica Hospital Medical Center was established in 1891 at a temporary, rented four-bedroom home in Jamaica, Queens, NY. The first permanent home was formally opened in 1898. Its aim is to bring high quality, accessible services to the underserved residents of its community, many of whom speak limited or no English, are under-insured or have no health insurance. Organizational culture Organizational culture is the behavior of humans who are part of an organization shaped by shared beliefs and values. At JHMC, the culture is one of micromanagement, poor teamwork, and distrust of leadership. In the setting of pay-for-performance, middle managers under pressure from senior leadership to improve statistics, are compelled to closely delegate and direct staff in an attempt to reach organizational goals.

However, this creates an atmosphere of tension and puts employees under unnecessary pressure. Engagement The current CEO develops an executive presence by regularly participating in daily operations at all levels of the organization. He attends the morning executive “safety huddle” several times a week. In response to an increase in adverse events, he attends every weekly root cause analyses and assists in implementing solutions to prevent these types of events from happening in the future. He also participates in Schwartz Rounds, a forum for caregivers to openly discuss the social and emotional issues that they face. This type of presence and active engagement in these events and situations supports the development of a more open culture by building a closer relationship with the entire team.

This form of political engagement highlights the CEO’s commitment to pursuing the hospital's mission to serve the underserved. Current Leadership Effect on Organizational Culture A direct effect of current leadership on the culture Past leadership’s role in shaping culture. As previously stated, past leadership left a lasting negative effect of distrust among the organization. The lack of integrity shown by the previous leader undermines any good intention of the current CEO to initiate a positive culture change. Generally, a negative culture leads to unhappy employees that do not support the hospital’s mission. In this view, the organizational strengths are significant and count significantly to the success of the organization either on long term or short term basis. Strength one The JHMC delivers high-quality services characterized by a wide range of healthcare services.

They offer treatment services to most of the diseases that affect society. The high-quality services are offered by the highly trained professionals who are focused and determined to maintain high ethical standards in the organization. The quality services are essential for the achievement of the goals of the organization as the rates of its efficiency in service delivery is also high. Weakness one JHMC does not have well-established marketing plan. This has prevented it from acquiring more customers and clients who could enjoy its services. Moreover, it has reduced the profitability of the healthcare organization due to the limitation of patients. This weakness can be solved by creating a strategic marketing plan by the organization. Marketing is significant for the organization and has a high take in the performance.

Technology is an excellent opportunity for the healthcare organization which is easily exploitable and to be integrated into the organization. This opportunity can be addressed in the organization through integration in various ways. New technology can be integrated through the introduction of computers and technology equipment such as medical robots, scanners and life support machines which will contribute to saving a lot of lives as one of the most important objectives of the organization. Technology can also be introduced through communication enhancement thus increasing the efficiency of data transmission in the organization. Moreover, technology will also aid innovations in the organization. Competition implies new entrants in the market or the existence of other healthcare organizations that reduce the market share of the JHMC.

This will affect the profitability of the organization as most of the population will be divided among other competitors. To address the issue of high competition in the healthcare market, the organization can develop right marketing strategies which will lead to the acquisition of new customers and more customers will prefer the organization. Moreover, it should also work on improving the quality of the organization and create a customer experience that will lead to retaining of the customers and customer loyalty. This plan will significantly make the organization the market leaders and will enable it to make high profits. One of the most significant organizational leaders is the CEO. Strengths of the CEO Strength one The manager can inspire the other employees in the organization.

The CEO inspires in the organization by persuading the employees to follow in the organization. For example, the CEO leads from the front. The CEO is friendly with all the employees and encourages the employees to perform their roles effectively. He values communication and its significance in the organization. Some of the notable examples of this strength demonstration is communicating with all the managers and employees regarding issues of the organization. He also implements functional communication networks. This strengths significantly impacts on the organization as communication increase the understanding and help in building relationships in the organization. Communication is also important in goal achievement as all the stakeholders will be updated of anything in the organization. He is more stagnant in developments of the organization.

Stagnation prevents the organization from improving as it hinders development in various sectors in the organization. Stagnation is an attribute that negatively impacts the organization and is not supported by transformational leadership. Transformational leadership requires leaders who are not stagnant but leaders who are revolutionary and evolutional. Leaders who are open to change and encourage change in the organization (Kuligowski, 2019). Communication is therefore crucial for the success of the organization (Moore, et al, 2018) Recommendation three The CEO should also consider innovation as another essential practice for successful leadership. Innovation is significant for leaders to improve their practice and their impact on the organization. Innovation is a significant expansion of transformational leadership as it encourages change in the organization. I recommend this practice because it will significantly improve the service quality and the performance of the organization.

Participative leadership is essential for leadership and organizational development (Grasmick, Davies, & Harbour, 2012). My strength of teamwork relates directly to participative leadership theory because it involves collective responsibility which is an aspect of the theory. Strength 2: honesty and integrity Honesty is the core of leadership which has a significant impact on my leadership. Honest has enabled me to develop trust in my followers and build legitimate relationships with them. As a trustworthy leader, I have been able to influence other employees in the organization. For example, I have practiced honesty in my leadership which makes the followers trust me and have confidence in me. Critical thinking is related to participative leadership theory as my contributions and participation in the organization has brought a lot of solutions through my strength.

My weaknesses as a leader Weakness 1: inability to multi-task Inability to multitask implies that I cannot handle two tasks at the same time lest I confuse them or limit any of them. For example, I cannot talk and write at the same time. My inability to multitask makes me have undivided attention towards something that limits my interaction with other people in the organization. My weakness also prevents me from doing other tasks and finishing them at once. I also feel as if it is a weakness that will continuously affect my leadership for a very long time. Poor time management relates to participative leadership theory which requires leaders and the followers to be on time and be time conscious in all the activities they do in the organization (Northouse, 2017).

Recommendations that could maximize my success Recommendation 1- proper time management Time management is very important, and I should take it as a recommendation to improve it. It is a skill that will help me a lot in practicing leadership among other organizational activities. Time management relates to partitive leadership as it will involve time consciousness and contribution of every stakeholder of the organization. As a leader, I will consider developing more communication skills that will aid in my leadership practice. Communication is related to participative leadership because it involves talking and getting information from the other stakeholders in the organization. This recommendation will destroy the significant gaps of misunderstanding in the organization and promote unity. Communication increased the understanding of each other and made people make decisions together.

This recommendation of improving my communication skill will improve my interaction with the rest of the organization and will facilitate communication of goals and objectives in the organization (Zulch, 2014). My goal is also very much attainable as I will consider training and practice resilience in all the challenges I face as a leader. The goal is relevant for my relations in the organization and will positively impact on my decision making and how I approach the challenges that I go through. I will try my level best to achieve and build total resilience within one month. Actions that I will take to reach the SMART goals To achieve my communication goals, I will consider various actions, for example, creating communication strategies which will help me to develop new skills.
